Purpose: The study sought to examine how work-life balance affects organisational performance in the context of the Nigerian food, beverage and tobacco manufacturing sub-sector. With its importance, it addresses the lacuna in understanding how work-life balance influences organisational performance. And this study gives actionable insights for managers and policymakers to implement targeted strategies that improve organisational performance and maintain competitive advantages.
Methods: The research design adopted a quantitative survey. Questionnaires were administered to 384 employees of the food, beverage and tobacco manufacturing subsector. Descriptive statistics were used to analyse demographic data, while PLS-SEM was employed to test the hypotheses at a 0.05 level of significance using SmartPLS 4.
Findings: The findings revealed that flexible work arrangements, including flexitime, shift-swapping, and predictable schedules, have a significant effect on job satisfaction of employees (β = 0.707, t = 19.774, p < 0.05), and career development opportunities, such as mentoring and promotion pathways, have a significant effect on quality of outputs (β = 0.759, t = 21.223, p < 0.05) except for in-house training, which has a negative effect.
Implications: This study highlights that effective work-life balance practices significantly enhance organisational performance. It informs managers on designing targeted interventions to boost productivity and operational efficiency, while guiding policymakers in establishing frameworks that support employees’ well-being.
Originality: This study is original as it empirically examines the influence of WLB on organisational performance specifically within the Nigerian food, beverage, and tobacco sector. Unlike prior research, it integrates multiple dimensions of employee-centred practices and uses PLS-SEM to quantify their collective impact, providing evidence from emerging areas where data on WLB and performance outcomes remain limited
